Hiring Methods for Technicians

Hey there, I was hoping to start a conversation and see what works for folks in the industry. I am a residential remodeling contractor outside of Washington DC and we are have been trying to hire entry level technicians for months without much success. We are looking for at least a year or so of experience in this field and are paying out $25-30 to start with performance based raises every 6 months and the offer to be w-2 within the first 6 months. We also do 4 day weeks and are expanding the baseline w-2 benefits as we can afford. We are primarily looking through indeed, but it has been expensive and not very fruitful.

We are considering the increase in pay, but our expectations would increase with it. Trying to be transparent and help people who are interested in creating a career and have long term, solid employment. We do in house trainings, have lead technicians that have dozens of years of experience collectively, and all of us are pretty laid back on job sites.

I tried to be competitive in pay through the research that I have on the local fields, but I am not sure if we need to be advertising elsewhere, increasing pay, or lowering expectations to get people in the door. Has anyone had luck on a particular platform, any advice on channels to look through, or really any leads that might put us in front of the right people? I would be very appreciative of any advice good, bad, or indifferent. Thanks everyone!
